Beginning a new legal position is both exciting and demanding. The employee is learning new systems, personalities, procedures, and expectations, while the manager is determining how to provide support without overwhelming them.

In a legal environment, even familiar responsibilities may be handled differently from one organization to another. File management procedures, document standards, billing practices, communication preferences, and approval processes can vary considerably. A new employee may bring excellent experience and still need time to understand how their new team operates.

The first 90 days provide an opportunity to build that understanding. When approached intentionally, this period can help an employee develop confidence, establish strong working relationships, and begin contributing in a meaningful way.

A successful transition is a shared responsibility. Employees need to remain curious, engaged, and open to feedback. Managers need to provide direction, context, and realistic opportunities to learn. Neither side should expect complete independence immediately, but both should work toward steady progress.

A 30-60-90 day plan is not a rigid performance scorecard. It is a framework that helps the employee and manager understand what to prioritize at each stage and how success can develop over time.

The First 30 Days: Learn, Listen and Build the Foundation

The first month should focus on understanding the role, the organization, and the people behind the work. This is the time to ask questions, observe how decisions are made, and build the foundational knowledge that will support greater independence later.

What the Legal Professional Should Do

Begin by learning how the organization operates. Review internal procedures, file management systems, document templates, billing practices, communication standards, and any policies that affect your work. Even if you have performed similar responsibilities elsewhere, avoid assuming that every process will be the same.

Take detailed notes during training and organize them in a way that will be useful later. Creating personal checklists, process guides, or reference documents can reduce repeated questions and help you build confidence more quickly.

Learn the working preferences of the lawyers, managers, and team members you support. Some may prefer email updates, while others value brief conversations. One lawyer may want documents reviewed at an early stage, while another may expect a more complete draft. Understanding these differences can strengthen working relationships and prevent unnecessary misunderstandings.

The first month is also the time to clarify priorities. Ask what responsibilities are most important, which deadlines require particular attention, and what success should look like during the first 30 days. Focus on accuracy and understanding before speed. Strong habits established early can prevent avoidable problems later.

What the Manager Should Provide

A new employee should not have to discover every process through trial and error. Managers can create a stronger beginning by providing a structured introduction to the role, the team, and the organization.

Ensure that the employee has access to the necessary systems, files, templates, equipment, and training materials. Introduce them to the people they will work with and explain how each person or department fits into the broader workflow.

Training should include more than instructions. Whenever possible, explain why a process is handled in a particular way, which details create the greatest risk, and when the employee should ask for guidance. Context helps people develop judgment rather than simply memorize steps.

Assign meaningful but manageable work during the first few weeks. New employees need opportunities to apply what they are learning, but too much responsibility too quickly can create unnecessary pressure. Regular check-ins can help the manager identify questions, clarify expectations, and adjust the pace of training.

For hybrid and remote employees, intentional communication is especially important. Without informal office conversations, a new team member may not know when to ask for help or whether they are progressing appropriately. Scheduled contact can provide reassurance and prevent them from becoming isolated.

Days 31 to 60: Apply Knowledge and Build Confidence

During the second month, the focus begins to shift from observation to participation. The employee should have a stronger understanding of the basic systems and expectations, while the manager can gradually introduce more complex or independent responsibilities.

What the Legal Professional Should Do

Begin taking greater ownership of recurring responsibilities. This might include managing portions of a file, preparing documents with less supervision, coordinating deadlines, communicating with clients, or independently completing familiar administrative and procedural tasks.

Look for patterns in the work. The more you understand how matters progress, the easier it becomes to anticipate what may be needed next. This is where knowledge begins to turn into confidence.

Continue asking questions, but allow those questions to become more focused. Before seeking help, review your notes, available resources, and previous examples. When you do ask a question, explain what you have already considered. This demonstrates initiative while ensuring that you do not move forward based on an uncertain assumption.

Request feedback before the end of the second month. Ask what is going well, where greater consistency is needed, and whether your understanding of the role matches your manager’s expectations. Feedback is most useful when there is still time to apply it.

This is also an important period for relationship building. Make an effort to understand how your responsibilities connect with other departments and team members. Reliable relationships can make it easier to solve problems, share information, and manage busy periods together.

What the Manager Should Provide

During this stage, managers can begin increasing the employee’s responsibilities while remaining available for questions and review. The goal is to create progress toward independence without withdrawing support too quickly.

Assign work that allows the employee to practise the skills introduced during the first month. As their confidence grows, provide opportunities to manage more complete processes rather than isolated tasks. This helps them understand how individual responsibilities connect to the larger file or client matter.

Feedback should be specific and timely. Instead of waiting for a formal review, acknowledge what the employee is doing well and address concerns while the details are still fresh. Explain not only what needs to change, but why the change matters.

Managers should also review the employee’s workload. A new team member may be reluctant to admit that they are overwhelmed, particularly when they want to make a positive impression. Asking direct questions about capacity, training gaps, and competing priorities can prevent small challenges from becoming larger ones.

If the role or expectations have changed since hiring began, communicate that openly. A strong working relationship depends on both sides having an accurate understanding of the position.

Days 61 to 90: Strengthen Performance and Look Forward

By the third month, the employee should be moving beyond basic orientation and demonstrating greater consistency. This does not mean they should know everything. It means they should understand the core responsibilities, know where to find information, and recognize when they need assistance.

What the Legal Professional Should Do

Focus on performing core responsibilities with greater independence and consistency. Continue refining your personal systems for managing deadlines, communications, files, and follow-up tasks.

Begin looking ahead rather than focusing only on the task in front of you. Anticipating the next step, identifying missing information, and communicating potential issues early can demonstrate growing confidence and judgment.

Review the goals established during your first month. Consider what you have learned, where you have made progress, and which areas still require development. Bring that reflection into your 90-day conversation so that you can participate actively in planning what comes next.

If you have identified a small improvement to a process, this may be an appropriate time to raise it thoughtfully. First make sure you understand why the current process exists. Then present your suggestion as an opportunity for discussion rather than an immediate correction.

Most importantly, recognize the progress you have made. The responsibilities that felt unfamiliar during your first week may already be becoming part of your routine. Confidence grows through experience, and every challenge successfully navigated becomes part of the foundation you are building.

What the Manager Should Provide

The 90-day point is an opportunity to have a meaningful conversation about performance, expectations, and future development. The discussion should not contain surprises. Any significant concerns should have been communicated earlier, with enough time for the employee to respond.

Acknowledge the employee’s progress and identify specific examples of where they have contributed effectively. Clear recognition helps reinforce the behaviours and working habits the organization wants to encourage.

Discuss the areas where further development is needed and determine what support would be most useful. This could include additional training, more exposure to a particular type of file, regular review from a senior team member, or clearer procedures.

The manager and employee can then establish goals for the next three to six months. These goals might involve increasing file ownership, developing technical proficiency, building knowledge in a practice area, improving efficiency, or strengthening communication with lawyers and clients.

The end of the first 90 days should not mean the end of support. Regular communication remains valuable as responsibilities continue to grow and the employee becomes more established within the team.

What Success Can Look Like After 90 Days

Success will look different depending on the role, level of experience, and complexity of the organization. A senior Paralegal may be expected to assume responsibility more quickly than someone beginning their first Legal Assistant position.

In most cases, a strong first 90 days means the employee:

  • Understands the core responsibilities and priorities of the role
  • Can complete familiar tasks with growing independence
  • Knows how and when to ask for assistance
  • Communicates clearly about deadlines, workload, and potential issues
  • Has developed productive relationships with key team members
  • Responds constructively to feedback
  • Has clear goals for continued growth

The goal is not perfection. It is progress, trust, and a shared understanding of what comes next.
